Senior hires for consumer brands that are scaling.

We place senior executives into consumer brands at the point the leadership team needs to grow up with the business, whether that's a first CFO after Series A, a CMO to take a proven brand into new markets, or a CEO or MD/GM so the founder can step back. We lead with full-time permanent roles and take on fractional placements when the timing's right.

When a brand's scaling, every senior hire shows up in the numbers.

Suma is a founder-first executive search firm backed by real-world experience and a deep network forged inside the UK's consumer startup scene.

  • Founder-led expertise: Built by a consumer founder who deeply understands what it takes to run a startup - and the traits a candidate needs to succeed in one.
  • Scrupulous vetting: We interview candidates thoroughly, assessing their strategic capability and whether they've led a team through the stage you're heading into.
  • Consumer-native network: We're already plugged into the talent and visionaries who built the UK's top consumer brands.

How we value talent

The leaders you bring in need to move the product or the revenue forward quickly. At a scaling brand a senior hire shapes the team beneath them, the board's confidence and the next raise, so a poor fit costs far more than the salary.

So, what does the right person look like? We score every candidate on the same five traits, the Suma Five:

  • Comfort with ambiguity: Priorities shift, plans change, and the protocols are TBC. We look for people who find that energising rather than paralysing.
  • Stage fit and speed to impact: Startups rarely offer the luxury of a corporate ramp-up period. We look for leaders who can add value from week one, because they've executed this exact stage before.
  • Ownership beyond their function: Scaling brands need leaders who'll roll their sleeves up while building the team that takes the work off them. Executives who solve problems outside their own lane, and bring the people around them along, are invaluable.
  • Judgement under constraints: How will they handle working with less budget, less data and less time than they're used to? We look for people whose good decisions weren't a function of resources they won't have here.
  • Product and customer judgement: Enthusiasm is easy to show in an interview, but if they've used the product, understood the customer and formed a view on what needs improving then that's worth listening to.

How we assess candidates

Most CVs now arrive polished by AI, and that's fine - we'd probably do the same. But it means a good CV tells you a lot less than it used to, so we spend our time checking what someone has actually done.

  • The first call: Simon speaks to every candidate before you hear their name, usually for around half an hour. He's interviewed thousands of candidates over his career, and he'll keep asking for the numbers behind a CV until it's clear which results were theirs and which belonged to the team around them.
  • The scorecard: Before we approach anyone, we agree the role's first-year outcomes with you. Every candidate is then scored on the Suma Five, and a score only counts if there's a specific example behind it - so you're comparing evidence, not interview performance.
  • References: Once you've made a conditional offer, we take references by phone, ideally two, to get a rounded picture. We check the specific claims the candidate made to us, only speak to people they've agreed to, and never go near a current employer without their say-so.

We use AI for research and admin, but the judgement calls stay with people.

If you'd rather do this part yourself, here's how we check a senior candidate.

Searches we run

  • Confidential searches: Replacing an incumbent or building a role that isn't public yet, handled discreetly from first approach to signed offer.
  • Board-level, CEO and MD/GM roles: Chair, NED, CEO and MD/GM searches for founders who want to step back from the day-to-day.
  • Leadership team builds: Several senior hires planned in sequence after a raise.

The alternative: traditional agencies vs. going it alone

Retained search firms require large upfront fees before they've shown you a single candidate, which invariably stifles urgency. On the other side, standard contingency agencies get paid on success (which is fairer) - but they survive on a volume game - throwing any old CV at your inbox and hoping it sticks as quickly as possible. Neither model rewards getting a critical hire exactly right.

Suma offers a different approach. We operate on a success-only model - meaning fees are agreed up-front but only charged once a placement is made - and we execute our searches with the rigour, depth, and time investment of an elite, retained firm.

When agencies rely on volume rather than deep execution, it inevitably leads to:

  • Keyword matching: CVs filtered by automated terms rather than a human understanding of what a candidate can actually deliver.
  • Corporate misalignment: A pipeline of big-company executives who've never operated without a big budget.
  • Surface-level vetting: Light-touch screening that leaves all the interviewing work with you and your likely already-stretched team.
  • Volume outreach: Aggressive numbers games that can actually damage your brand's reputation in a highly competitive talent market.
  • Vanishing acts: Recruiters going quiet the moment a search gets challenging or when a client with higher volume comes along.

Running the search yourself avoids agency pitfalls, but it costs you the one resource you have the least of: time. Sourcing, screening and chasing an executive hire takes weeks of dedicated work, and that's time your leadership team could be spending on the business.

How we work

  • Strategic alignment: Before opening a search, we deep-dive into your product, roadmap, runway, and your team.
  • Targeted shortlists: We do the heavy screening upfront so you only ever see a hand-selected group of candidates who we're sure are worth your time.
  • Direct access: The best candidates aren't looking at job boards - we approach them directly and discreetly, ensuring they arrive at the table informed and excited.
  • Frictionless closing: We handle compensation, equity expectations, and potential counter-offers early. By the time the offer letter is issued, there's nothing left to negotiate.
  • Hyper-selective focus: We deliberately work on a very small number of searches at any given time to protect the quality of our execution. Part of our fee is only paid once the hire has been in the role for four months.

If you want a sense of the market before we speak, our salary and equity benchmarks cover CEO, CFO, CMO, COO and MD/GM roles from seed to scale-up.

And if you're weighing up the hire itself, Simon has written guides on making your first finance hire, when a CFO makes sense, fractional or full-time and executive equity.
